Most startups won’t need more than 5 marketers to reach $100M revenue. Sounds wild. But it’s already happening. At Postmates, we had a 30-person marketing team to hit $300M. Today, we could’ve done it with less than 10—thanks to AI. The new marketing team isn’t bloated with channel owners or junior hires. It’s lean, AI-enabled, and built for speed. Here’s the structure I believe most high-performing teams will follow: Layer 1: The human foundation - 1 Lead (Head of Growth) - 1–2 offshore Executors (campaign operators) Layer 2: Your AI employees - AI copywriter - AI designer - AI analyst - AI strategist Layer 3: The irreplaceables - 1 Creative visionary (ideas and brand) - 1 Architect (data and integrations) - 1 Operator (manages AI workflows) This structure is already outperforming traditional teams, and doing it at a fraction of the cost. The teams that adapt now will have an 18-month advantage before this becomes the norm. Full essay in comments 👇 P.S. I'm still working on getting folks into the AI marketing group chat. The post blew up with 300k impressions and 3k comments. I'm getting to it, I promise 🥲

I’m often asked whether offshore marketing talent is worth it. Short answer: yes, massively. In my first two marketing leadership roles, offshore talent was the unlock for scaling fast without burning budget. I had an advantage though. I’d spent time living in Eastern Europe, so I knew how to find and work with great people there. Most don’t have that familiarity, which makes it much harder to get right. That’s where my friend Jonathan Martinez comes in. He built GrowthPair to make it easier for startups to tap into world-class offshore growth talent. Here’s what really stands out about their approach: ✅ Marketers interview marketers. Not recruiters reading from scripts, but people who’ve actually done the job. ✅ Every candidate takes a proprietary growth exam designed specifically for their role. I’ve worked with Jonathan and can confidently say he’s one of the sharpest marketers I know and someone I’d 100% trust to vet offshore talent for any growth team.

"Culture fit." "She's too assertive." "We need someone dynamic." We hear these phrases constantly in recruitment. They sound professional and thoughtful, but they're coded language that filters out anyone who doesn't look or think exactly like the people already inside. That's how companies accidentally hire the same profile repeatedly. Same background. Same mindset. Same blind spots. If every hire feels familiar, your culture never grows. At Gentis, we challenge this thinking. Not aggressively, but gently and firmly. We ask: "What makes someone a culture fit?" "What value are you hoping this person brings?" "What would a culture add look like instead?" When we shift the conversation from fit to add, everything changes. The question becomes: "Do they bring something we don't have yet?" rather than "Do they blend in?" This builds stronger teams and real diversity. Once you stop hiring for comfort, you start hiring for growth.

Most hiring managers think they can spot great talent in a polished interview. They're wrong. The fire alarm went off ten minutes into the interview. Chaos erupted. Everyone rushing out. Alarms blaring. The kind of disruption that derails everything. Most candidates would freeze. Wait for instructions. Apologize profusely for the inconvenience. He didn't. Here's the problem: We've built hiring processes that reward preparation, not adaptability. We value credentials over character. We mistake polish for performance. And then reality hits. Deadlines shift. Clients panic. Systems crash. Markets change overnight. That's when the gap shows. Between who looked good in the interview room and who actually delivers when conditions aren't perfect. The candidate I almost overlooked became one of our best hires : not because of what he said in that interview room, but because of what he did when the alarm went off. He asked if we could continue outside. Followed me to the parking lot. Pulled out his notebook. Picked up exactly where we left off. No frustration. No drama. Just calm focus. What I learned: Resilient teams don't start with impressive resumes. They start with people who perform in the moments no one rehearses. The parking lot interview revealed: • Adaptability when conditions changed without warning • Ownership of outcomes, not just processes • Curiosity that outlasted comfort The solution isn't better interview questions. It's paying attention to unscripted moments. Skills can be coached in months. Mindset takes years to build. The hires who scale with your company aren't the ones who look "perfect" on paper. They're the ones who stay steady when things fall apart. Who solve instead of complain. Who don't need ideal conditions to perform. Those people become your culture carriers. Your stabilizers. Eventually, your leaders. Over to you: What unpolished moment made you realize someone was the right hire?

When management teams hire a Head of M&A, the question is almost always some version of "who is the best candidate?" The screening pulls in pedigree, number of deals closed, and the brand sitting at the top of the CV. I have no doubt that the hiring panel would sign off without hesitation on a CV that looks perfect on paper. But... “the perfect Head of M&A” for what context? A fragmented roll-up needs a relationship builder with sector knowledge and the patience for founder conversations that won't sound like M&A for the first six months. An advisor-driven auction strategy needs someone with technical sophistication, immediate credibility with bankers, and discipline inside a structured process. These are two operating profiles sharing one job title. Everyone in M&A is talking about the next decade. But we keep building M&A teams the same way we did a decade ago. Anyone screening CVs for a Head of M&A without first letting the deal strategy inform which profile you need is doing the work in the wrong order. The best candidate will almost always come up from that.
- Fintalent.comSince 26 Aug 2026
Almost every task across M&A transaction stages competes for the same three people's attention. But each stage asks for different skills, different levels of seniority, and different time investments. When you map where your team spends its hours, the bottlenecks in the process become obvious. # Deal origination takes longer than anyone admits. # Valuation gets compressed into tight timelines and misses obvious things that will be red flagged in the DD phase. # Due diligence plays catch-up - high pressure, no sleep. # Negotiation and LOI drafting should be handled by legal AND finance functions. # Purchase agreements sit in limbo between legal and commercial work. # Financing coordination becomes its own workstream. # Closing looks mechanical on paper, but in practice, it's where small errors compound. # Post-merger integration carries the weight of the deal's value without anything planned yet. Your team's attention becomes a constraint when it's split across eight stages. It becomes a force when you direct it where it matters most and bring execution capacity where it doesn't.

We just placed two people with consumer apps in our portfolio thanks to our first program, the VA factory. Founders Arm has always been a filter. Applications come in faster than we can read them, and almost all of them get a no. That filter works. Really damn well. But it also throws away a lot of good people for one reason. Experience. Candidates who had the perfect english and culture fit, but just didn't have the skills to work with our clients. Luckily, skills are the only thing on the list you can actually learn in a short amount of time. khulud hassine and I had wanted to fix that for two years. It stayed an idea until we finally sat down together in Morocco this summer and put dates on it. Five weeks. Three instructors (including us) alongside Yousra Mehyaji from Cal AI, who taught marketing end to end. We made batch 1 extremely simple: Explain the concept, hand over a real task, then give honest feedback on what comes back. That turned out to be the whole answer, and we built the rest of the program around it. (Working with founders / Marketing / How to land a Role) Two graduates are now inside US consumer apps. Yousra is back for the next cohort in September, alongside more instructors and university partnerships across the region. If you're early in your career from the MENA region and want in, shoot me a DM. Excited to turn this into a core offering of Founders Arm over the next 10 years.

I gave a workshop to 200+ founders yesterday on how to use offshore talent for growth with Imran M.th with Imran M.. After working with 100+ companies (Cal AI, MyFitnessPal, Playkit, Turbolearn, Pam, Alif) and scaling my own company with a team of offshore talent, a lot of this was advice I wish I could have given myself on day one. 1) Your company is always in one of two stages. Know which one you're in. You are either searching for your ICP/winning channel, which means you need more volume. OR You have something that works as an acquisition channel, and making that the only priority should be your entire job. Founders confuse the two constantly. In search mode they hire one expensive senior person to go and find the answer. What they actually needed was more shots. Forty attempts yourself gives you more data than anyone else could. Then they find a channel that works and immediately go looking for three more. An omnichannel funnel that looks impressive on the surface, while the one thing that was printing gets a quarter of the attention it earned. 2) Hiring offshore is a lot better than you think. Virtual assistant is the term everyone uses. Based on what I have watched companies actually use these people for, they do not deserve to be called assistants anymore. - Pam is a $20 million AI company that uses offshore talent for customer support/success for enterprise clients - Cal AI is a $50 million consumer app that has 20+ marketing assistants to source influencers and the engine day to day - 8 figure healthcare companies that use offshore project managers, BDR's, to help generate more leads at scale. These are US companies building entire functions with offshore talent. 3) AI raised the floor for everyone. - Humans are the only ceiling left. AI 4x'd what one person can produce. That part is settled, and it is also why it is not an advantage anymore. Your competitor has the same models, the same prompts, the same 4x. Nobody is winning on access to intelligence. What compounds is a person driving it. The model produces forty options and a person picks the one that fits this customer this week. And the market has moved in the exact opposite direction to the tooling. In a feed full of generated slop, contact with an actual human became the scarce thing. Customers do not want your automated sequence or your support bot. They want a name attached to the answer. Consumer works the same way underneath. The UGC programs that actually scale are not scaling the content, they are scaling the relationships. Sourcing creators, onboarding them, chasing the trial video, knowing which ones deliver and which ones ghost. If you're a company that has ever tried hiring offshore but it flopped, I'll help for free :)

Osäkerheten flyttade in. I kroppen. I magen. Det är inte magi. Det är bara Folq. /Robert Grafford VD, Folq Sverige (OBS! We had another strong SF AI Engineers Tech Talk this week, and we’re already gearing up for the next one on December 3rd, which will double as our holiday party. Real engineering talks followed by a relaxed holiday hang with pizza and cocktails to wrap up the year! This week’s speakers brought serious range: Joye Shonubi Software Engineer at Fable Security walked through how AI is reshaping human-risk in security and how his team builds real-time phishing generation systems that stay ahead of emerging threats that make humans better at spotting issues. Amy Wang, Staff Software Engineer at Parable, dug into agentic AI workflows and why MCP-style architectures matter for data isolation, zero trust, and keeping LLMs on a tight leash. Suman Debnath, Technical Lead for ML at Anyscale, showed how Ray, a lightweight framework for scaling AI workloads across clusters, simplifies the heavy lifting behind distributed training and compute. Join us next time with speakers from Google and Nexla. https://lnkd.in/eyYksUh4

This week’s SF AI & OJ Breakfast pulled together a sharp group of TA and People leaders comparing notes on what actually works when hiring for AI roles. A theme that came up again and again was curiosity. The engineers who rise to the top have a real hunger for new AI tools. They’re constantly testing fresh releases against their current model prompts, stress-testing assumptions, and figuring out how to get more leverage from what already exists. And they pair all of that with real business judgment, not just what to build, but why. Our next SF session is on December 3rd. Join the conversation: https://lnkd.in/gHH95USQ

I ask these two questions to every CFO I partner with: Why are you making this hire and what are the exact results you expect from this hire? It took me a few years to understand the nuance in hiring finance and accounting talent. After over 10 years of partnering with CFOs, I know the nuance is where the real value comes from. That’s often the difference between working with a senior partner and a junior recruiter.

How Do You Know If a Candidate Is Truly Interested in the Job? When recruiting, it’s not just about finding the right talent—it’s about making sure the opportunity fits their goals. A few well-placed questions can reveal if a candidate is genuinely interested or just "kicking tires." Here’s a process for early-stage insights: - Ask About Compensation: This is direct, but essential. Asking about their target compensation and, if possible, their current salary helps you see if your offer aligns with their expectations and needs. - Identify Their Pain Points: “If you could change anything in your current role, what would it be?” This question shows if they’re exploring new options to address specific frustrations or just testing the waters. Candidates just looking for leverage often stay put for a counteroffer. - Map Their Career Vision: Understanding how they want to grow—whether into leadership, new projects, or specific skill sets—helps you position your opportunity as a step toward their goals. Ultimately, it’s about finding a fit that truly moves them forward. If you don’t have an opportunity that excites them, it’s best to hold off. You want candidates who will enthusiastically say “yes” to the role—not just the paycheck. Thinking about your next hire? Book a quick intro here: https://lnkd.in/eZu4WRNS

Ele mora no dia a dia.

It's either all or nothing. Trots? Absoluut.
