A colleague needs a file and it's almost five o'clock on a Friday. The approved way to send it is slower than Dropbox, and everyone already knows the rule. That's the moment compliance training is meant to prepare someone for, and it's nothing like the training itself. No module, no quiz, no LMS. Just a small decision made quickly, with a reason not to follow the rule sitting right there.

Most compliance teams report completion rates because that's the number they have. It's also the number that tells you the least. A group can finish every module and still make the same mistakes under pressure, because clicking through content and changing behavior are not the same skill. The gap only shows up after the training's already been marked as done.

A multiple-choice question about compliance almost always has an obvious answer. Everyone picks it, because everyone can see which option sounds responsible. That's not the same as knowing what they'd do when the responsible option is also the slower one, or the one that makes them look difficult in front of a colleague. The test measures recognition. The job requires a decision.

Compliance training gets judged by completion rates. But the real test doesn't happen in the training module. It happens at 4:55pm on a Friday, when an email lands with a risk decision attached and nobody's around to ask. Ticking a box tells you someone sat through the content. It doesn't tell you what they'll do when the decision is theirs alone, under time pressure, with a client on the other end. Legal cover comes from the checkbox but good judgment comes from somewhere else. That's the part most training programs never touch.

Compliance policy is written in black and white. Risky decisions live in the grey area. My take: compliance training becomes valuable only if you simulate the context around it. People will not learn from a 'are you allowed to do x or y?'. People are not stupid. The challenge lies in navigating the 'grey areas' of real life. Hierarchy, peer pressure, social dynamics, personal biases. As a game designer, I simulate this by wrapping compliance in a story that simulates the dynamics of real life. #compliance #gamification #gamedesign #behaviorrisk

Dear compliance managers, stop focusing on teaching the rules. Most people can tell you what the rules are. That's not the same as applying them when a real decision shows up. Behavior under pressure doesn't follow the same logic as a knowledge test, the same person can pass the quiz and still freeze, or guess wrong, when it actually counts. The training that works combines both. Simulation for the judgment call, e-learning for the knowledge check. They test different things, and skipping one to lean harder on the other just moves the gap somewhere else. None of this requires gamification to land. Effective and engaging are two different questions, and only one of them determines whether someone makes the right call. #compliance #gamification #seriousgames
